| راهبران آموزشی نقش مهمی در کیفیت‌بخشی به امر تعلیم‌وتربیت و بهسازی فرایند یاددهی– یادگیری و ارتقای رشد حرفه‌ای معلمان دارند. این مطالعه با هدف درک چالش‌ها و انتظارات معلمان کلاس‌های چندپایه از راهبران آموزشی انجام شده است.این پژوهش در چارچوب رویکرد پژوهش کیفی و طرح پدیدارشناسی به توصیف عمیق چالش‌ها و انتظارات پرداخته شده است. نمونهگیری به شیوه هدفمند و ملاکی انجام شد. افرادی به‌عنوان مشارکت‌کننده انتخاب شدند که معیارهای از پیش تعیین شده پژوهشگر را داشتند. نمونهگیری تا رسیدن به اشباع نظری ادامه یافت. برای جمع‌آوری داده‌ها، از مصاحبه نیمه‌ساختاریافته عمیق استفاده شده است. داده‌ها با استفاده از روش تحلیل محتوای کیفی تحلیل شد و اعتباریابی یافته‌ها از طریق بازبینی مشارکت‌کنندگان و دقت علمی پژوهشگر انجام شد. به‌منظور حصول اطمینان از اعتبار یافته‌ها از هدایت دقیق جریان مصاحبه، یادداشت‌برداری دقیق و مفصل و خود بازبینی محقق و کدگذاری مصاحبه‌ها توسط پژوهشگر دیگری استفاده شد. بر اساس یافته‌های پژوهش دررابطه‌با چالش‌های معلمان کلاس‌های چندپایه از راهبران آموزشی، مواردی چون؛ نداشتن تعامل حرفه‌ای با معلمان، ارزشیابی غیرحرفه‌ای و ضعف دانشی و تخصصی و ۱۱ مورد فرعی دیگر شناسایی شده‌اند. انتظارات و خواسته‌ها در سه مقوله اصلی شامل مرجعیت علمی راهبر، ارائه راه‌حل‌های کاربردی و بهسازی ارتباط اثربخش با معلمان و ۸ مقوله فرعی شناسایی شد. نتایج این پژوهش می‌تواند در سیاست‌گذاری و برنامه‌ریزی جهت انتخاب هوشمندانه راهبران آموزشی با داشتن صلاحیت‌های حرفه‌ای منتج از این پژوهش مؤثر باشد و تأکید بر اهتمام بر تعامل مؤثر آنان با معلمان منجر به بهبود کیفیت فرایند یاددهی - یادگیری در کلاس‌های چندپایه می‌شود. | ||

| Educational leaders play a significant role in enhancing the quality of education, improving the teaching-learning process, and fostering the professional growth of teachers. This study aims to understand the challenges and expectations teachers in multi-grade classrooms have from educational leaders. This research follows a qualitative approach, employing a phenomenological design to describe the challenges and expectations in depth. Purposeful who met the predetermined criteria set by the researcher. Sampling continued until theoretical saturation was reached. Data collection was conducted through in-depth semi-structured interviews, and the data were analyzed using inductive qualitative content analysis. Validation of the findings was carried out through participant review and scientific rigor by the researcher. To ensure the reliability of the findings, the interviews were carefully guided, notes were meticulously recorded, and both self-review and cross-coding of interviews by an independent researcher were applied.According to the research findings regarding the challenges faced by multi-grade classroom teachers with educational leaders, issues such as lack of professional interaction with teachers, non-professional evaluations, and inadequate knowledge and expertise—along with 11 other subcategories—were identified. Expectations and demands were categorized into three main areas: authority of leaders, providing practical solutions, and improving effective communication with teachers, with eight additional subcategories. The results of this study could inform policy-making and planning to strategically select educational leaders with the professional qualifications highlighted in this research. Emphasizing effective interaction between leaders and teachers is expected to enhance the quality of the teaching-learning process in multi-grade classrooms. | ||
